Default ZOMG i hate my FMs!

Why, the FL and the FH of my faction are only not-awful FM in my campaign as Lusotannan? i mean LOL apparently all the young ones suck not a single one that can be actually the chieftan of the tribe ! i cant let them leading armies couse they do nothing but destroying the moral
    so 'eres some questions

how do i make them good enough for the job of killing/rulling/taking care of cities in my campaign instead of just fighting?

how do i remove the negative effects like Gloomy, (ZOMG i hate this trait!)

how do my FM make good babies instead of Dull/Uncharismatic/Languorous ones?!?!

theres a way to edit their traits or even cheating to make them less worse than they already are?

huh? by god I could not understand a single word you said.
but judjing from what I see, if you want to get rid (or change) their traits, there is (or was) a consol command for that somewhere..

Pretty much, my FM traits suck! i wanna find a way to let them more able to the task of leading the tribe and such, but not just fighting

Traits are almost irrelevant as long as you're not auto-calcing battles. Win some and they'll improve.
It began on seven hills - an EB 1.1 Romani AAR with historical house-rules (now ceased)
Heirs to Lysimachos - an EB 1.1 Epeiros-as-Pergamon AAR with semi-historical houserules (now ceased)
    Philetairos' Gift - a second EB 1.1 Epeiros-as-Pergamon AAR

it's almost impossible to get rid of 'gloomy' once a character is tainted with it... check your FMs every turn you march them past 1/2 of their possible movement, because if it says they are 'tired' or 'weary' or anything like that, then the best way to avoid a semi-permanent gloomy is to rest your FM 1 turn in place after a long march or do 3/4 of the way marches... also, don't march during winter. pretty difficult eh? nobody said war was easy

My pontic faction leader has the dull/uncharasmatic/langorous but he still got lika 4 command, 5 management and 5 influence. But then, he got the "Tutor"-ancillary, spent his first four years at the Amaseia Academy and has claimed dozens of heroic victories

To be fair, I suppose you're just having bad luck with the DNA. In my campaign, many of my FM's had Sharp/Vigorous/Charismatic. Or two goods and one bad.

But the fact remains that using teaching groves or what ever the Luso have to teach is an excellent way to improve your FM. Also while you can not control coming of age genetics as well as other sources. To keep a good gene pool in most campaigns I only allow marriages/adoptions with all 3 physical traits are positive. It may take alonger time to get potentially more FM but it serves to slow down expanssion and increase the changes of a good gene pool all around.
Lastly while many of your FM may be crappy commanders, when it come down to it you only need two or three FM fighting and the rest playing governor. It may take some planning but with the minimmum number of armies fighting led by generals, you ensure that fighting related traits and retinue are concentrated on a few family members. If everyone of your FM is fighting local battles it turns into a jack of all trade master of none. I try to have an old general and a young general, and just keep the cycle going. When the old general reaches 55ish (?depends) I have the two generals meet for a party and retinue exchange, that way I don't loose his fighting experience. Then old general retires to a comfy governor post, a promising young canidate is selected from the FM pool, and the process begins again.
