    You must follow some tactics in the game. in order to get Traits & Ancillaries for your generals. Diplomatic and battle tactics are important. For example, to not use bribing in your diplomacy with other Factions or rebels. Also, when capturing a new settlement with a General, to not suck or exterminate the population.

    Another that seems to work is to improve the religious buildings and farms so to keep happy your population. (ensure that is a general in the settlement)

    These are only some of the basic ways (as the game is big to list them all), and most of the Traits & Ancillaries works and can be given with a change-ratio (%) and some requirements in other skills. (for example, for a general to get a ancillary Tutor, has a 33 of change, as his aging is in process)
